中文摘要: 在高层管理团队(TMT)权力配置的动态过程中,普遍存在着部分高管权力被削弱从而远离权力核心的边缘化现象,尤其让人困惑的是那些绩效良好的高管("能者")为何要"靠边站"而绩效意义上的"平者"与"庸者"却常常能够"说了算"?目前对这种逆淘汰现象的研究大多停留在经验观察和"碎片化"分析的状态,且主要聚焦高管"如何走向权力核心"而较少关注其"为何走向权力边缘"。本项目在高层梯队理论框架下整合制度理论、嵌入理论与注意力基础观,运用案例研究和量化研究相结合的方法,进一步分析制度环境与特殊连带对高绩效成员边缘化的影响,并基于前期完成的三家国企高管团队访谈和追踪,动态考察高管边缘化之后的行为演化及其内在认知机制。本研究力图为:1)拓展"边缘化"构念的内涵,增进新的理论关联,丰富高层梯队研究;2)建立中国情境下TMT成员权力维系与拓展模式;3)提升高管领导有效性与TMT绩效水平,提供经验借鉴和理论支持。

英文摘要: It is a common phenomenon that the decision-making authority of a member in top management team (TMT), often the competent ones, will be reduced and the person marginalized through the processes of power dynamics. However, most of the current research on TMT focuses on how members gain power, few have examined what leads to TMT members losing power, leaving our knowledge on marginalization of power-holders still limited. Employing intensive case studies complemented by quantitative research, the proposed study aims to examine the reasons that lead to marginalization of the usually competent members in the top management teams. We will integrate multiple theoretical lenses, including institutional theory, embeddedness theory, and attention-based view under the framework of upper echelons theory, to examine the impact of institutional environment and particularistic ties on the marginalization of high-performing TMT members. We will also investigate the behavioral dynamics and cognitive mechanism of TMT members who are marginalized. The study will add to the liberature by: 1) enriching the construct of marginalization and upper echelons theory; 2) promoting leadership effectiveness by addressing how TMT members acquire and maintain power in the Chinese context; 3) exploring reasons behind marginalizing in Chinese
