中文摘要: 知识经济时代,“明星员工”登上企业舞台的中央,在企业培育核心竞争力中发挥中重要的作用。对于“明星员工的研究,西方方兴未艾,对于其利弊尚未得出一致性的研究结论,国内尚处于空白状态。本项目将着眼于“明星员工”的“同伴效应”,首先验证“明星员工”的测量工具在我国的普适性;接着开发明星员工“同伴效应”这一构念,提炼其概念内涵,并形成正式测度。随后,本研究在“同伴效应”的理论视角下,构建知识经济时代我国企业中“明星员工”的出现给自身、同事和团队创造力的影响机制的研究框架。具体研究内容拟分为三个部分:明星员工自身创造力的变化及团队氛围的权变效应;明星员工的出现对同事创造力的影响和同事特征的权变效应;明星员工的出现对团队创造力的影响和团队领导的权变效应。本项目给企业有效管理“明星员工”,发挥其“正面效应”、规避其“负面效应”,从而培育高水平的员工和团队创造力提供理论启示和现实依据。

英文摘要: In knowledge-based economic era, star employees play a central role in cultivating firm's core competence. Researches about star employee's effect in western context is largely equivocal. To our best knowledge, there is to date no research in Chinese context. We will ground this project in the peer effect of star employee. First, we will empirically validate the cross-context generalizability of current measurement approach of star employee. Then, we will develop the construct of peer effect of star employee, refine its conceptual meaning, and develop its formal measurement scale. Finally, based on the peer effect theoretical perspective, this project will develop a research framework to investigate the mechanisms by which the presence of star employee will influence itself、coworker and team's creativity. Specifically, it will compose of three parts: The trajectory of star employee's creativity and the contingency role of team climate; the mechanisms by which the presence of star employee will influence coworker's creativity and the contingency role of coworker's trait; the mechanisms by which the presence of star employee will influence team creativity and the contingency role of team leader. In sum, this project aims to provide theoretical backbone and empirical evidences for firms to effectively manage star employee, so as to maximize it positive side and prevent its negative side. Finally, we hope to provide insights about how to cultivate employee and team creativity.
